Some platforms offer AI chatbot support so learners can get quick answers when they are stuck. When evaluating a platform, check whether there is a clear route to a qualified human when a question is complex, sensitive, or beyond the chatbot’s capabilities.

What AI Can't Tell You on Its Own

It's worth being direct about where this approach has real limits.

Completion Isn't the Same as Competence

Finishing a course or passing a quiz shows engagement with the material, not necessarily that someone can apply it correctly on the job. Treating completion data as proof of skill overstates what it actually measures.

Used thoughtfully, this approach can genuinely help. It can improve targeting when data quality is strong, meaning training resources are more likely to go toward the gaps that actually exist rather than generic programs that may not apply to everyone in the room.

That said, it's worth resisting the temptation to oversell what these tools do. AI-supported analysis can help identify patterns and support earlier intervention, but it doesn't automatically save training budgets, prevent costly problems, or guarantee improved performance on its own. Those outcomes depend heavily on how well the analysis is designed, reviewed, and acted on.

Privacy and Fairness Questions to Ask

Because this process involves employee data, and sometimes performance data tied to real consequences, it's worth asking some direct questions before adopting a platform.

  • What specific employee data is being collected, and for how long is it retained?
  • Can employees see why they were flagged for a particular gap, and do they have a way to challenge or clarify it?
  • How does the vendor test for and monitor bias in its recommendations?
  • Who inside the organization has access to skills and performance data, and is that access controlled and logged?
  • Are automated results used as input into promotion, pay, performance management, or termination decisions?

On that last point, it's worth stating plainly: As a governance principle, AI-generated skill assessments should not be the sole basis for high-stakes employment decisions, including promotion, compensation, disciplinary action, or termination. They can inform a conversation, but the decision itself belongs with people who understand the full context.

What to Look for in an AI-Powered LMS

If you're evaluating platforms, a few things are worth checking carefully before committing:

  • Does it draw from multiple data sources, not just quiz or completion data?
  • Does it use role-specific competency frameworks, rather than generic skill categories?
  • Does it incorporate validated assessments, not just course completion as a proxy for skill?
  • Can it explain why a particular gap was flagged, in terms a manager or employee can actually understand?
  • Does it include a clear process for human review and employee appeal?
  • What are its privacy, security, data retention, and access controls?
  • Does the vendor test for bias, and how often, and how transparently?
  • If it includes AI chatbot support, is there a clear path to escalate to a qualified human when needed?

If a vendor can't answer these clearly, that's worth treating as a signal, not a minor gap in the sales pitch.
